Creation of a structured program to acknowledge academic and professional achievements of RNs in order to support education, certification, and nursing satisfaction.
Significance:
To provide an opportunity for RNs to feel supported and encouraged to pursue advanced education, specialty certification, and to become professionally active in the organization and community.
Strategy and Implementation:
The Bayhealth Professional Practice Council approved the formation of a subcommittee in the fall of 2007 to explore the concept of professional development for nurses. Several models were reviewed (clinical ladder, pay for skills, etc.). The subcommittee created a portfolio program consisting of three main elements: education, certification, and professional activities. For each submission year, an RN who achieves a BSN or higher and / or becomes certified receives acknowledgement from the organization and a monetary bonus. Additionally, professional activities each submission year are scored in a rubric format in categories such as professional nursing organization membership, volunteerism, research, etc. Points are awarded for the level of involvement in each category. Points are added together and a monetary bonus is awarded accordingly. Each year, an RN is eligible to receive up to $2500 in bonuses.
Evaluation:
To date, over 60 portfolios have been submitted and reviewed, and over $40,000 has been awarded to RNs. RN specialty certification rates increased 70% over last year, and education levels in multiple units have begun to increase. RN satisfaction will be evaluated after the Sept survey.
Implications for Practice:
Evidence exists that certified nurses and those with advanced education provide better patient outcomes. Supporting RNs professionally and academically and acknowledging all efforts provides encouragement and incentive for obtaining higher degrees, getting certified, and being professionally active.
